[글로벌 리더 칼럼] 분열’에서 ‘통합’으로

서기 161~180년 로마 황제 마르쿠스 아우렐리우스는 말했다. “인간을 이끄는 것은 무엇인가? 유일무이한 한가지가 바로 철학이다.” 철학은 가치, 선행, 원칙의 조합으로 인생을 정하고, 조직을 만들고, 국가를 세우고 이끌어준다. 밀려오는 불안감에 휩싸이거나 두려움에 치이고, 담합에 시달릴 때 리더는 물러날 수 있는 유일한 장소를 알고 있다-바로 우리의 도덕적 중심(moral center)이다.
미국은 언제부터인지 격랑의 한 가운데서 선장을 찾고 있다. 가치와 미덕을 부활시켜 주고, 진로를 방해하는 폭풍에 대항해야 하는 목적과 의미를 되살려 주기를 바란다. 왜 도덕적 원칙과 실례가 필요한가?
고용인 중 21%만이 일에 열심이고, 71%는 환멸을 느낀다. 오늘날 학생의 75%는 부정행위를 묵인하고, 대부분 잘못된 일이라고도 생각하지 않는다. 우리는 매일같이 폰지 사기, 금융 사기, 수탁 책임 불이행에 대한 기사를 읽는다.

여섯 가지 도덕적 질문

지식은 소란이 일어나기 전에 이를 인지하는 것이다. 지혜는 질문을 하기 전에 답을 아는 것이다. 우리는 다음 여섯 가지 질문에 답을 해야 한다.

*도덕적 리더십이란?
도덕적 리더는 윤리적이고, 선하고, 고귀하다. 이들은 거짓말이나 사기, 절도, 조작, 오도를 하지 않는다. 직원, 커뮤니티, 사회, 고객들에게 이로운 일을 한다. 좋은 리더는 우리가 숨쉬는 공기, 우리가 마시는 물, 우리가 소모하는 광물을 보호한다. 도덕적 리더는 고귀하다. ‘사람들은 누구나 흥미롭고 영감을 주는 무엇, 한 개인보다 큰 무엇의 일부가 되고 싶어한다’는 사실을 알고 있다. 가치와 미덕을 부활하고, 목적과 의미를 회복하고, 직원들과 가족처럼 함께 하며 이들이 더 나은 삶을 꿈꾸고 이룰 수 있도록 돕는다.

*도덕적 방향키를 잃은 사회에는 어떤 영향이 있는가?
사회가 원칙 부재에 빠지면 사람들은 권력, 지배력, 지원금을 얻으려고 싸운다. 공급망은 자연적으로 상호 연결 되고, 우리의 몸과 마음, 정신, 천연자원은 상호 의존한다. 우리가 도덕 원칙 수용에 실패했을 때, 우리는 엔트로피의 최저 상태, 거만한 모습을 추구하고, 그 뒤로는 자기만족, 무관심, 의존, 지불 불능이 따른다. 여러분의 바탕이 어떤 상태인지 점검하려면 열정과 진실성, 충성도, 팀의 생산성을 점검하라. 만약 동기가 불충분하다면 다음을 생각해보자. 파산의 무덤, 그리고 합병 통합의 묘약은 ‘가장 강하고, 가장 똑똑하고, 가장 돈이 많은 사람이 살아남는 것이 아니라 오히려 가치와 미덕, 도덕적 리더가 지향하는 신념에 부합하는 조직이 살아남는다’라는 사실을 명료하게 보여준다.

*도덕 원칙과 신념이 어떻게 사회적 상처를 치유할까?
합목적성은 인간의 본성이다. 자동추적어뢰처럼 우리는 정확한 표적을 바라고, 표적을 향해 제대로 가고 있는지 알고 싶어 한다. ‘표적’이 우리의 마음에 와 닿을 때, ‘목표’가 우리를 고무하고, 희망을 주고, 더 큰 선을 지향할 때 우리는 활기를 얻는다. 달을 목표로 할 때, 가난한 사람들을 위한 집을 지을 때, 치료제를 위해 애쓸 때 우리의 배터리가 충전된다. 전쟁이나 홍수, 기근의 역경을 만나면 우리는 어떤 힘이 우리를 이끄는지도 알지 못하면서 만사를 제쳐두고 돕기 위해 달려간다. 
우리 마음 깊은 곳, ‘천국으로 가는 사다리’는 신념으로 촉발되는 소프트웨어 프로그램이다. 사다리는 일곱 계단으로 되어 있다. 연민, 용서, 관용, 인내, 이해, 감사. 이 사다리가 우리의 진정한 본성이고 가장 큰 구속력이다-같은 인간과 지구, 인권을 향한 사랑이다.

*왜 도덕적 리더는 없는가?
아직도 자신의 의도를 비밀로 해야 한다고 믿는 리더가 너무 많다. 이들은 말은 이렇게 하고, 행동은 저렇게 하면서 자신의 진짜 신념을 드러낸다. 말로는 “여러분이 우리의 가장 큰 자산이다”라고 하면서, 직원들을 비용으로 여긴다. 말로는 “당신은 무한한 가능성이 있다. 당신은 할 수 있다. 우리는 당신을 믿는다”라고 말하고는 인재 부족에 대한 심포지엄에 참석한다. 말로는 “나는 당신과 당신의 건강, 복지, 가족까지 생각한다”라고 하면서 연금과 의료보험을 삭감하고, 아무 이유 없이 해고될 수 있다는 고용계약서에 서명하라고 강요한다. ‘생각’이 ‘순간적인 바람’이 아닌 ‘진정한 신념’이 되려면 말과 행동이 일치해야 한다. 말이 행동으로 나타날 때 우리는 적법한 신념을 판단할 수 있다. 많은 리더들의 집단의식은 일치하지 않는다. 우리의 의료보험은 고급 치료를 권장하지 않고, 우리가 선출한 공무원은 더 이상 대표하는 정치인이 아니고, 회사는 더 이상 핵심을 신경 쓰지 않는다.

*어떻게 도덕적 리더십을 높이는가?
모든 리더는 사람과 물건 사이에서 더 사랑하는 것을 선택해야 한다. 숨 쉬는 공기를, 마시는 물을, 소모하는 광물을 물질보다 더 사랑하는가? 가족과 이웃, 직원을 장난감보다 더 사랑하는가? 단기간의 만족을 사랑하는가 아니면 장기간의 지속 가능성과 충족감을 사랑하는가?
커다란 변화는 일어나는 중이다. 공포, 분단, 분열의 ‘구세계 모자이크’는 협력, 통합, 상호의존의 ‘신세계 모자이크’로 변화한다. 우리는 ‘분열시키기보다 한데 모으는 것이 더 훌륭한 일’임을 아는 도덕적 리더를 개발해야 한다.

*옛 것에서 새것으로 어떻게 옮겨가는가?
우리는 신세계 모자이크에 일치하는 원칙을 개발해 리더에게 이를 가르치고, 이를 척도로 리더를 판단하고, 보상해야 한다.
- 도덕적 리더는 선하고, 윤리적이고, 고귀하다. 이들은 조화롭고, 진실되고, 믿음을 불어넣으며 이에 따라 ROI가 증가한다.
- 회사의 목적은 섬기는 것이다. 문화는 개인의 성취를 격려하고, 지역사회와 직원, 고객들에게 이득을 주어야 한다.
- 모든 사람이 꿈과 목적, 열정을 갖고 태어난다. 위대한 회사는 꿈을 격려하고 양성하며 창의력을 발전시키고, 제품을 판매하고, 직원 유지와 추천을 끌어올린다.
- 모든 의미 있고 지속적인 변화는 내부에서 시작한다. HR 부서는 직원들의 외면적 성공과 성취감을 얻을 수 있도록 내면 탐사와 개발을 돕는다.
- 인재 ‘부재’는 없다. 모든 사람은 창의적이고, 무한한 가능성으로 영감을 얻는다.
- 우리의 의도는 두뇌에서 신호로 보내고, 100조 개의 세포들이 받아서 처리한다. 비밀은 없다.

Moral Leadership

Marcus aurelius, Roman Emperor from 161-180 AD, said, "What then is that which is able to conduct a man? One thing and only one, philosophy." Philosophy is the combination of values, virtues, and principles that shape a life, build an organization or form and guide a nation. When surrounded by waves of malaise, or tossed by trepidation or collusion, a leader knows that there is only one place to retreat-our moral center.
America finds herself in heavy seas, searching for captains to revive values and virtues and restore purpose and meaning against the tempests blowing us off course. Why are moral principles and practices necessary? Only 21 percent of employees are engaged in their job; 71 percent are disenchanted. Today, 75 percent of students admit to cheating, and many don't think they are doing anything wrong. Daily we read about a Ponzi scheme, financial fraud, or failure of fiduciary responsibility.

Six Moral Questions
Knowledge is to be aware of a disturbance before it occurs; wisdom is to know the answer to the question before it's asked. We must answer six questions:
* What is moral leadership? Moral leaders are ethical, good, and noble. They don't lie, cheat, steal, manipulate, or mislead. They do what is good for their employees, community, society and customers. Good leaders protect the air we breathe, the water we drink, the minerals we consume. Moral leaders are noble. They know everyone wants to be a part of something exciting and inspiring, something bigger than any one person. They revive values and virtues, restore purpose and meaning, and work with employees as family to help them imagine and achieve a better life.
* What is the impact to a society that has lost its moral rudder? When a society is void of principles, people fight for power, control, and handouts. Supply chains are interconnected in nature, and our mind, body, spirit and natural resources are interdependent. When we fail to embrace moral principles, we seek our lowest state of entropy, a condition of arrogance, followed by complacency, apathy, dependency, and insolvency. To check the condition of your foundation, inspect the passion, integrity, loyalty, and productivity of your team. If that is an insufficient motivation, consider this: the graveyard of insolvency, and the associated elixir of merger integration, has made it clear that it is not the strongest, smartest or the richest who survive, but rather the organizations aligned on values, virtues, and beliefs inspired by moral leaders.
* How do moral principles and beliefs heal social wounds? Humans are teleological in nature: like homing torpedoes, we want to know the target and where we are on the path to hit it. When that target touches our hearts, when that goal inspires, uplifts and serves a greater good, we are energized. Our batteries are charged when we aim for the moon, build homes for the poor, and race for the cure. In the adversity of war, flood or famine, we drop everything and rush to serve, without fully acknowledging the force that compels us to do so. Deeply embedded in us is a software program triggered by a belief, the ladder to heaven, comprised of seven steps: compassion, forgiveness, generosity, tolerance, patience, understanding, and gratitude. This ladder is our true nature, the greatest binding force-love for our fellow man, planet, and human rights.
* Why is there a void of moral leaders? Too many leaders still believe intentions are a secret. They say one thing, and do another, illuminating their true beliefs. They say, "You are our greatest asset," then list employees as an expense. They say, "You have unlimited potential, you can do it, we trust you," then attend a symposium promoting a scarcity of talent. They say, "I care about you, your health and wellness and your family," then eliminate pensions, healthcare, and insist you sign an employment agreement where you can be fired without cause. For a thought to be a true belief, not a momentary wish, your actions must be consistent with your words. When words are transformed into actions, we can determine a legitimate belief. The collective consciousness of many leaders is incongruent. Our healthcare system does not promote upstream care, our elected
officials no longer are statesmen, and companies no longer care for their core.
* How do we inspire moral leadership? Every leader must choose between whom and what he or she loves more. Do you love the air you breath, water you drink, and minerals you consume more than material objects? Do you love your family, neighbors and employees more than your toys? Do you love short-term gratification or longterm sustainability and satisfaction? A great shift is transpiring-the transition from the Old World Mosaic of fear, division and separation to the New Mosaic of cooperation, unity and interdependence. We must develop moral leaders who are aware that what binds us is greater than what separates us.
* How do we migrate from the old to the new?We develop principles consistent with the New World Mosaic, and teach, measure and reward leaders on them:
* Moral leaders are good, ethical, and noble. They are congruent, authentic and inspire trust, thus increasing ROI.
* The purpose of a company is to serve. Culture should inspire personal fulfillment and provide benefits to the community, employees, and customers
* Everyone is born with a dream, a purpose and a passion; great companies encourage and nurture dreams, which foster creativity, sell products, and drive up retention and referrals
* All meaningful and lasting change begins within. HR departments must help employees on the inner journey of exploration and development to achieve outer success and fulfillment
* There is no scarcity in talent: all are creative, inspired with unlimited potential * Our intentions are telegraphed by our brain, received and processed by 100 trillion cells; there are no secrets.
