[글로벌 리더 칼럼] 의식 있는 리더가 되려면…

최악의 경우 힘은 부패 및 제어불능 자아(runaway ego)로 이어지므로 나는 우선 일반적인 원칙을 짚고 넘어가야 겠다. 권력 위임은 성공한 행동의 결실이다. 저항과 난관을 뚫고 비전을 유지할 힘이 없다면 여러분의 비전은 시들어 버린다. 그러므로 행동과 힘은 함께 한다. 그러나 그 힘은 ‘내가, 나를, 내 것’의 요구에 따라 움직이는 자아의 힘이 아니다.
의식 있는 리더라면 스스로에게 권력을 주면서 다른 이들에게도 힘을 나눠줘야 한다. 힘은 윤리, 도덕, 정신성과 공존할 수 있다. 의식의 가장 깊은 곳에 무한한 가능성이 존재하고, 성공으로 가는 길은 모든 가능성으로 둘러싸여 있다. 두 가지는 동시에 같은 곳에서 펼쳐진다. 힘은 어떻게 저항과 투쟁, 반대를 최소화하면서 목표를 순조롭게 드러내는가로 입증된다.
그러나 힘에는 어두운 측면, ‘그림자’가 있다. 분노, 공포, 질투, 탐욕, 공격이 힘을 지닌 사람들에게 문제를 일으키고, 선의는 왜곡하고, 이상은 망가뜨린다. 여러분은 반드시 자신의 그림자를 인지하고, 어둠을 빛과 어우러지게 해 이를 누그러뜨려야 한다. 힘이 지니는 빛과 어둠 사이의 전쟁을 넘어설 때 비로소 온전한 힘을 발휘할 수 있다.
힘의 일반적인 모델은 범위를 ‘무(無)’에서 ‘완전’까지 차등화한다. 무력하고 빈궁한 단계는 ‘무’, 절대적인 독재는 ‘완전’ 단계다. 그러나 ‘내면’의 힘은 등급을 나눌 척도가 없다. 소크라테스와 성 프란치스코는 ‘아무런 물질적 위력의 기반 없이’ 미래에 거대한 영향력을 발휘했다. 그러나 당시 그리스나 이탈리아의 가장 부유한 사람의 이름은 누가 기억하는가?

권한 위임의 좋은 사례는 워렌 버핏이다. 그는 내면의 힘 원칙을 가이드로 삼은 모범사례다. 버핏은 일찌감치 자신의 주요 강점을 파악하고(자산관리 재능) 꾸준히 이를 쌓아 나갔다. 가족과 지역사회의 지지를 계속 유지했고, 평범한 집을 사고, 단순한 라이프스타일을 이어갔다-자신의 힘을 외부에 과시하면서 인정 받으려 하지 않았다. 그의 팀 전체와 자신에게 의지하는 투자자들의 이익을 위해 일했다. 막대한 성공을 묻어두고 겸손한 표정을 유지했다. 그는 개인 행복과 만족감을 기준으로 인생을 평가했고, 사업은 고지식하게 운영하며 투자자들에게는 투명했다.
월 스트리트의 거대한 투자은행들의 불명예스럽게 추락한 지도자들과 비교하면 버핏의 방법은 물질적 성공뿐 아니라 명성, 대중적 이미지 등 어느 모로 봐도 우월하다. 그러나 같은 원칙을 이용해 스스로에게 권력을 줄 때 굳이 수십억을 목표로 할 필요는 없다.
힘과 성공은 밀접한 관련이 있어, 여기에 내포된 학습곡선은 둘 다를 불러온다. 둘 중 힘은 여러 이유로 더욱 깨지기 쉽다. 리더가 가진 힘을 탐내는 라이벌과의 경쟁도 있고, 힘의 부패한 특성은 적을 만들기도 한다. 힘은 필연적으로 일부에 혜택을 주고 다른 이들에게는 실망을 준다. 경쟁자를 저지하기 위해 어떤 리더는 위협적인 분위기를 조성하며 자기 손에 쥔 권력을 유지할 수 있도록 상대가 충분히 두려워하기를 바란다.
그렇지만 ‘왕관을 쓴 머리는 편히 쉴 수 없다’는 셰익스피어의 대사를 여기 힘에도 적용할 수 있다. 성공의 모든 단계에는 불안과 조바심이 생기고, 마음대로 하고 싶은 다양한 유혹도 함께 따른다. 이 상황을 바꾸기 위해서는 다른 학습곡선이 필요하다. 경력 초반부터 시작해야 하고, 경영 기술보다는 자기 인지를 더 중시해야 한다.
조금이라도 힘이 있다면 다음 일곱 가지 상황에 처할 가능성이 높다. 1)일부를 편애하고 다른 사람들을 무시한다. 2)몇몇 충고는 받아들이고 나머지는 부정한다. 3)사람들이 당신을 질투하고 등 뒤에서 부당한 평가를 내린다. 4)경쟁자들은 끊임없이 여러분의 약점을 찾는다. 5)일부 결정은 성공하지만 어떤 것들은 그렇지 않다. 6)권한을 위임해야 한다. 7)완전히 믿지 못하는 사람에게 의지해야 한다. 이는 회의실에서도 정부 청사, 군대, 교육청, 지역사회에서도 일어난다. 힘에는 늘 뒤섞인 대가가 따른다는 사실은 명확하다.
이 위험을 다루기 위해 자기를 인지하는 리더는 자신과 추종자의 반발을 최소화하려 한다. 자기 인지는 자기 자신의 반발을 줄인다. 내면의 상태를 끊임없이 검토하라. 자신이 중심이 되고, 편안하면서도 경계를 늦추지 않는 ‘이상적인 위치’를 찾는다. 자신의 감정 상태에 주파수를 맞춘다. 몸이 편안하다. 주변 상황과 조화를 이룬다. 자신이 보내는 혼란과 갈등의 신호를 알아차리고 정면으로 대응한다. 의식이 명료하다. 이는 모두 힘을 지닌, 힘을 자신을 위해 잘 사용하는 리더의 특징이다.
위와 반대되는 특징들은 강력한 리더와 국가의 지도자를 추락시킨다. 이들은 주변 사람들의 의견에 과하게 영향을 받는다. 종종 과로와 불면으로 녹초가 된다. 거칠고 강하며, 약함을 드러내는 감정은 무시한다. 이들에게 몸은 운전하고 사용하는 기계다. 상황의 일부만 골라서 대응하고 나머지는 부정하거나 무시한다. 표면상으로는 단호한 확신을 드러내며 어떠한 종류의 의심이나 내면의 동요도 부정한다. 도덕적인 중요성은 생각하지 않고, 해야 할 일은 무조건 한다. 많은 리더가 무자비하고, 거칠고, 위협적이고, 도덕적 규제가 전혀 없다. ‘정신병적 성격 유형’이 종종 사업에서는 아주 뛰어난 모습을 보이는 이유다. 이들은 다른 이들과의 공감이 부족하고, 사람을 대하는 방식에 아무 죄책감이 없다.

작은 세상, 제한된 자원과 어렴풋이 떠오르는 지구적 위기 속에서 의식 있는 리더는 더욱 소중하다. 우리는 더 이상 무자비한 약탈자나 자연의 균형을 무시하며 으시대는 사람을 감당할 수 없다. 인간의 독창성은 늘 성공을 향한 새로운 길을 보장한다. 의식 있는 리더가 되는 길을 선택했다고 해서 성공의 꼭대기까지 올라가는 일이 좌절되지는 않는다. 이건 단순히 더 적게 걷는 길이냐의 문제다. 과거 우리는 깨어 있는 자본주의에 익숙하지 않았지만 우리의 생존이 여기 달려 있다. 마찬가지로 깨어 있는 정부와 군대도 절실하게 필요하다. 지속 가능성을 가져올 새로운 힘의 기반은 이제 성공으로 가는 열쇠다. 유일한 문제는 사회가 이를 제대로 파악할 수 있는 리더를 창출하는데 얼마나 오래 걸릴까다.

Leader Power

Since power, at its worst, is connected with corruption and runaway ego, I need first to state some general principles. Empowerment is the fruit of successful action. Doing and power go together, since without the power to sustain your vision through difficulties and resistance, your vision would wither away. But this isn't ego power, driven by the demands of I, me, and mine.
As a conscious leader, you empower others as you empower yourself. Power can be compatible with ethics, morality, and spirituality. At the deepest source of consciousness, infinite possibilities exist, and packaged with every possibility is the path to achievement. Both unfold from the same place at the same time. Your power is validated by how smoothly you manifest your goal, with minimal resistance, struggle, opposition.
There is a dark side to power, however, the shadow, where anger, fear, envy, greed, and aggression create problems for anyone in power, warping their good intentions and tarnishing their ideals. You must be aware of your shadow, and then defuse it by integrating the dark into the light. When you transcend the war between the dark and light side of power, you wield the power of wholeness.
The usual model of power is a sliding scale from zero to total power. The helpless and impoverished are at zero; absolute dictators are at total. But there is no sliding scale for inner power-Socrates and St. Francis exerted great power over the future without any basis in material power. But who remembers the name of the richest man in Greece or Italy during their lifetime?
A good model for empowerment might be Warren Buffett, who exemplifies the principles of inner power as a guide. Buffett saw his main strength early (a talent for asset management) and kept on building it. He remained connected to the support of family and community; obtained a modest home and maintained a simple personal lifestyle-he didn't measure his power by outward trappings; worked for the benefit of his whole team and investors who depended upon him; remained humble in the face of enormous success; measured his life by the standard of personal happiness and satisfaction; and does his business scrupulously and with transparency to his investors.
Comparison with the fallen and disgraced captains of Wall Street's great investment banks shows that Buffett's way is superior by any measure, including his reputation and public image as well as material success. But you don't have to aim for billions to empower yourself using the same principles.
Power and success go hand in hand, which implies a learning curve that brings both. Of the two, power is more fragile, for several reasons, including competition from rivals who want the power a leader has attained as well as the corrupting nature of power, which creates enemies. Inevitably power gets wielded to benefit some and disappoint others. To keep rivals at bay, some leaders create an atmosphere of intimidation, hoping to instill enough fear to keep power within their grasp.
Even so, the Shakespearean maxim of "Uneasy lies the head that wears a crown" extends to power, which brings anxiety and fretfulness at every level of success, along with various temptations for the ego to run wild. To alter this situation requires a different learning curve, one that begins early in a career and is more about self-awareness than management skills.
Even when you have only a bit of power, you are likely to face these seven situations: 1. you'll favor some people and ignore others; 2) you'll accept some advice and reject the rest; 3) people will be jealous of you and make unfair comments behind your back; 4) rivals will constantly seek out your weaknesses; 6) some of your decisions will work out, others won't; 6) you'll have to delegate authority; and 7) you'll rely on people you do not entirely trust. These situations arise in board rooms, in government offices, in the military, but also on school boards and local committees. No wonder that power brings such mixed rewards.
To negotiate these pitfalls, a selfaware leader wants to minimize the backlash, both for himself and his followers. Self-awareness minimizes the backlash for yourself. You are constantly monitoring your inner state, seeking to remain in the ideal position, in which you feel centered, you are rested and alert at the same time; you tune in to your emotional state; you are comfortable in your body; you feel attuned to the situation around you; you notice signs of confusion and conflict in yourself and confront them head on; and your conscience is clear. These are traits of leaders who can live with power and use it well, to their benefit as a person.
The opposite of these traits brings down powerful leaders and heads of nations. They are overly influenced by the voice around them. They are often exhausted from overwork and bad sleep. They are tough and hard-boiled, ignoring any emotion that suggests weakness. Their bodies are machines to be driven and used. They pick and choose which parts of the situation to respond to; the rest is denied and ignored. They maintain a facade of total certainty, denying any sort of doubt or inner turmoil. They do what needs to be done, regardless of the moral consequences. Many leaders prefer to be ruthless, tough, intimidating, and devoid of moral restraint. That's why psychopathic personality types often do very well in business-they lack any empathy and feel no compunctions about the way they treat others.
In a smaller world with limited resources and a looming sense of planetary peril, conscious leaders are more valuable. We can no longer afford ruthless plunder and swaggering disregard for Nature's balance. Human ingenuity guarantees that there will always be new avenues for success. Choosing to be a conscious leader doesn't imply that your rise to the top will be thwarted. It's really a matter of the road less traveled. We aren't used to living with conscious capitalism, and yet our survival depends on it. Similarly, we desperately need conscious government and a conscious military. Anew power base that can deliver sustainability is the key to success from now on. The only question is how long it will take for society to create leaders with enough vision to see it.
